For many families, caregiving starts small. An employee may take Mom to one appointment, help Dad pay a few bills, or check in more often after a fall. But over time, those responsibilities can grow into a second job—one filled with emotional stress, financial pressure, and unpredictable interruptions.


For employers, aging parent care often shows up as:

• missed workdays

• distracted employees

• last-minute schedule changes

• reduced productivity

• increased stress and burnout

• employees turning down promotions

• early exits from the workforce


This is especially true for mid-career employees who are often balancing work, children, aging parents, and their own financial responsibilities. Many are part of the “sandwich generation,” trying to support everyone while quietly running out of time, energy, and money.


The hidden cost of caregiving at work


When an aging parent begins needing significant support, the crisis rarely stays at home.


An employee may be at their desk but mentally focused on whether Dad is safe alone, whether Mom’s medication was taken correctly, whether a rehab stay will be covered, or whether the family can afford long-term care.


They may miss meetings for doctor visits, hospital discharge planning, or urgent family calls. They may use vacation days for caregiving instead of rest. Some reduce hours, pause career growth, decline travel, or leave demanding positions altogether.


The financial pressure can also be significant. Adult children may begin paying out of pocket for home modifications, prescriptions, transportation, in-home help, assisted living deposits, legal documents, or uncovered care costs. These expenses can affect their own retirement savings, family goals, and workplace performance.


Why companies should pay attention


Caring for Aging Parents is no longer just a private family matter.


It affects employee retention, leadership stability, productivity, morale, and long-term workforce planning.


As more aging adults move into their 70s, 80s, and 90s, more employees will be pulled into caregiving roles. Companies that ignore this shift may see more burnout, absenteeism, and turnover among experienced employees.


Forward-thinking employers can respond by offering:

• flexible scheduling for caregiving needs

• caregiver leave policies

• education on elder care planning

• access to elder law and long-term care resources

• financial wellness support

• manager training to recognize caregiver strain


Employers do not need to solve every family care crisis. But they can help employees understand their options before the crisis becomes overwhelming.

Traditionally employers may provide estate law benefits: will or powers of attorney assistance. But this type of legal planning does not account for the struggles employees may face especially when a parent without any planning in place experiences a fall or other health crisis that puts the employee in the cross hairs of parental care (temporary or permanent).


These crises demand decision making that few are prepared for. Not understanding Medicaid planning, powers of attorney, caregiver agreements, long-term care costs, or how to protect a parent’s quality of life the family’s financial future leads to distraction, overwhelm, and in many cases the loss of a valued employee.
